工作重塑对高校图书馆员创新行为的影响研究

Research on the Influence of Job Crafting on the Innovative Behavior of University Librarians

摘要: [目的/意义] 高校图书馆员创新行为是实现高校图书馆可持续发展的关键,基于工作要求—资源等理论探究其影响因素对理解并促进该行为具有重要意义。[方法/过程] 以工作要求—资源理论、资源保存理论等为基础,构建高校图书馆员工作重塑与创新行为关系模型,提出13个研究假设。采用问卷调查的方法收集376份有效数据,使用Amos24.0软件进行分析。[结果/结论] 结果表明:增加社会性工作资源和增加挑战性工作要求对高校图书馆员创新行为有显著正向影响,增加结构性工作资源和减少阻碍性工作要求对其创新行为影响不显著;增加结构性工作资源、增加挑战性工作要求以及减少阻碍性工作要求对其心理资本均具有显著正向影响,而增加社会性工作资源和对其心理资本影响不显著;高校图书馆员心理资本对其创新行为具有显著的正向影响作用;高校图书馆员心理资本在增加结构性工作资源与馆员创新行为之间,增加挑战性工作要求与馆员创新行为之间,以及减少阻碍性工作要求与馆员创新行为之间均发挥中介作用,而在增加社会性资源与其创新行为关系之间中介作用不显著。针对存在的问题,提出对高校图书馆员进行工作重塑干预,鼓励其增加挑战性工作要求,助力其增加社会性工作资源和优化其创新行为的心理路径的4项建议。

Abstract: [Purpose/Significance] The innovative behavior of university librarians is the key to achieve the sustainable development of university libraries. Exploring its influencing factors based on the theory of work requirements-resources is of great significance to understand and promote this behavior. [Method/Process] Based on the theories of job demands-resources, and conservation of resources, this paper constructed a relationship model between universities’ librarians’ job crafting and innovative behavior and put forward 13 research hypotheses. 376 valid data were collected through questionnaire survey and analyzed by Amos24.0. [Result/Conclusion] The results show that: Increasing social work resources and challenging work requirements have a significant positive impact on the innovative behavior of librarians, while increasing structural work resources and reducing obstructive work requirements have no significant positive effects on librarians’ innovative behavior; Increasing structural work resources and challenging work requirements, and reducing obstructive work requirements have a significant positive impact on librarians’ psychological capital, while increasing social work resources and librarians’ psychological capital had no significant effects; The psychological capital of university librarians have a significant positive effect on the innovative behavior of librarians; Psychological capital of university librarians plays a mediating role between increasing structural work resources and librarians’ innovative behaviors, while the mediating effect of librarians’ psychological capital on the relationship between increasing social resources and their innovative behavior is not significant. According to the existing problems, this paper put forward the following four suggestions: reshape the work of university librarians through intervention, encourage increased challenging job demands, facilitate the acquisition of social work resources, and optimize innovative behavior through psychological pathways.
