摘要

[目的/意义] 探讨挑战性—阻碍性压力源并存的双元压力情境对隐性知识共享意愿的影响机制和作用路径,并检验情绪耗竭、工作—家庭增益与冲突在两类压力源与隐性知识共享意愿关系中的多重中介效应。拓展对隐性知识共享意愿的前因机制的理解,解析双元压力源影响隐性知识共享意愿的过程机制,对知识管理实践具有重要启示意义。[方法/过程] 基于计划行为理论模型,结合资源保存理论、工作要求—资源模型和情感事件理论,通过对全国 31 个省市自治区纪检监察系统的 718 位审查调查业务骨干进行问卷调查,分析挑战性—阻碍性压力源对隐性知识共享意愿的影响机制,并考察情绪耗竭与工作家庭冲突、工作家庭增益在其中的作用路径。[结果/结论] 研究发现挑战性压力源与阻碍性压力源均与隐性知识共享意愿呈负相关;挑战性压力源和阻碍性压力源均与情绪耗竭正相关,在监察调查情境下,挑战性压力源和阻碍性压力源会带给监察调查人员消极的情绪体验,导致监察调查人员情绪耗竭;情绪耗竭与隐性知识共享意愿负相关;情绪耗竭在挑战性压力源与隐性知识共享意愿之间的中介作用显著,而情绪耗竭在阻碍性压力源与隐性知识共享意愿之间起部分中介作用;与挑战性压力源相比,阻碍性压力源对监察调查隐性知识共享意愿的负面作用更大,不仅可以直接降低监察调查隐性知识共享意愿,也可以通过减少工作家庭增益,增加工作家庭冲突和情绪耗竭来间接阻碍监察调查隐性知识共享意愿。

Abstract

[Purpose/Significance] The purpose of this study is to explore the mechanisms and pathways of the influence of dual stressors on tacit knowledge sharing intention in a situation where challenging and obstructive stressors co-exist, and to examine the multiple mediating effects of emotional exhaustion, the gain and conflict of work vs family in the relationship between the two types of stressors and tacit knowledge sharing intention. The findings expand the understanding of the antecedent mechanisms of tacit knowledge sharing willingness, analyse the process mechanisms of dual stressors affecting tacit knowledge sharing willingness, and provide important insights into knowledge management practices. [Method/Process] Based on the theoretical model of planned behaviour, combined with the resource conservation theory, the job requirement-resource model and the emotional event theory, and through a questionnaire survey of 718 review and investigation operational cadres in the disciplinary inspection system of 31 provinces, municipalities and autonomous regions across the country, this paper analysed the mechanism of the influence of the challenging-obstructing stressor on the willingness to share implicit knowledge, and examined the path of the role of the emotional depletion and the work-family conflict, work-family gain in the mechanism. [Result/Conclusion] Both challenging and hindering stressors are negatively related to tacit knowledge sharing intentions. Both challenging and hindering stressors were positively related to emotional exhaustion. In the context of inspection and investigation, challenging stressors and obstructive stressors bring negative emotional experiences to inspectors and investigators, leading to emotional exhaustion of inspectors and investigators. Emotional exhaustion is negatively related to willingness to share tacit knowledge. Emotional exhaustion significantly mediated the relationship between challenging stressors and tacit willingness to share knowledge, while emotional exhaustion partially mediated the relationship between obstructive stressors and tacit willingness to share knowledge. Obstructive stressors have a more negative effect on the willingness to share tacit knowledge for inspection surveys than challenging stressors, not only directly reducing the willingness to share tacit knowledge for inspection surveys, but also indirectly hindering the willingness to share tacit knowledge for inspection surveys by reducing work-family gain and increasing work-family conflict and emotional exhaustion.
